Ask Around The first thing to consider is whether its just you who is having a problem with the boss. Are there other colleagues who report to your boss and have more positive relationships? Is there a different approach that they are taking or anything you can learn from their performance? Try and get advice from those around you. Look At Yourself   Consider, is it possible that you are avoiding interaction with your boss or unconsciously conveying bad feelings due to your assumptions about how he or she views you? It is natural for us to act more coldly to people who we think might not like us, and then they, in turn, might act more coldly towards us. Try breaking the cycle by finding the opportunity to engage your boss and to show respect and positive regard in small ways. Improve Your Performance   If you think your boss doesnt like you due to performance, then you need to act to alter that perception. Make sure that you update her continually on your activities and accomplishments, so she is aware of your contributions. Have a frank discussion about areas of potential improvement and enact a plan to address these issues. Consider Leaving Sometimes there is just a poor personality mix, or your boss is a jerk or, worse, a bully. Maintain A Positive Relationship Also, recognize that you might need a reference at some point in the future or a prospective employer might conduct a background check and reach out to your boss. So continue to work hard and maintain high-performance standards while you investigate options. If you do decide to leave, make sure you remain professional and cordial in your job resignation letter. Also, on job applications and interviews, do not dwell on the negative aspects of your job and your employer. If you complain about a past employer, the interviewer will likely side with the boss and assume that you are difficult to work with.   What to Do If Facing Employment Discrimination Sometimes, a boss might treat you a certain way for unfair, even illegal, reasons. In this case, you might consider taking more serious action. Employment or workplace discrimination occurs when you are discriminated against for factors including your race, color, religion, sex, or national origin. This kind of discrimination is illegal, and this law is enforced by the Equal Employment Opportunity Commission (EEOC). Smoke Free Workplace Policy for Your Company Smoke Free Workplace Policy for Your Company Whereas in earlier years in workplaces, smoking was commonplace in offices, conference rooms, lunch rooms, restrooms, and everywhere else in the workplace, this has changed. People became increasingly aware of the negative impact of smoking on health. More and more employees quit smoking. The employees who had never smoked grew increasingly vocal about the smell of smoke and the potential negative effect of second-hand smoke on health. So, employers were faced with a dilemma.   In the early days of employees becoming vocally negative about smoking, in many workplaces more employees, valued employees, smoked than not. Employers started out by building attractive smoking areas for employees or designating one room as a smokers lounge. This made no one happy as non-smokers usually felt like they needed to walk through a cloud of smoke to get to work. This was because employers wanted the smoking shelters as close to the job as possible so employees took less time for their smoke breaks. Employees were also increasingly vocal about the fact that employees who smoke took more breaks than non-smokers. Workplaces became less and less friendly to smoking employees. Areas outside, away from doors and entrances became the designated smoking areas, or employees could smoke in their cars on strictly enforced breaks. Increasingly though, employees who smoke became a minority in many workplaces. Employers tired of enforcing policies about how far from an entryway employees could smoke. And, state and local legislators decided employees and customers had the right to clean air and smoke-free businesses.   For example,  Michigan residents and visitors became protected from exposure to second-hand tobacco smoke in all restaurants, bars, and businesses (including hotels and motels), due to Public Act 188 of 2009, Michigans Smoke-Free Air Law. Know and understand your state and local laws when you determine your smoking policy and whether or where employees are allowed to smoke. This is our policy recommendation. Smoke Free Workplace Policy To protect and enhance our indoor air quality and to contribute to the health and well-being of all employees, the (Company Name) shall be entirely smoke-free effective (date). Additionally, effective (date), the use of all tobacco and smoking products, including chewing tobacco and electronic cigarettes (E-cigarettes), is banned from the (Company) workplace, except as designated in this policy. Smoking is prohibited in all of the enclosed areas within the (Company) work sites, without exception. This includes common work areas, the manufacturing facilities, classrooms, conference and meeting rooms, private offices, hallways, the lunchrooms, stairs, restrooms, employer-owned or leased vehicles, and all other enclosed facilities. The only designated smoking area in (Company) is outdoors, on the far west end of the building, within the fenced-in area. No one may smoke along any pathway or walkway leading to or from the designated smoking area, nor may employees smoke at the picnic tables nor outdoors in any of the grassy areas or the parking lots. Additionally, employees may smoke in their personal vehicles, but the smoke and tobacco products must be completely contained within the vehicle. It is not acceptable that either smoking or non-smoking employees are subjected to smoke that they must walk through to reach their vehicle or any other destination on the (Company) premises. While the (Company) makes these areas available to smokers, it in no way has any legal responsibility to do so. Employees who choose to use these smoking areas do so at their own risk. No additional breaks are allowed to any employee who smokes. Finally, smokers and users of tobacco products must dispose of the remains in the proper containers. This helps to keep a neat and clean environment for all employees and our visiting partners and customers. Failure to comply with all of the components of this policy will result in disciplinary action that can lead up to and include employment termination. Salt-Heat-Transfer-Fluids-in-CSP Salt-Heat-Transfer-Fluids-in-CSP With photovoltaic energy prices dropping and concentrated solar power (CSP) towers operating at higher temperatures, the use of salts in CSP trough plants is being investigated to lower operating costs, improve plant efficiencies, and enable operation at higher temperatures. Most trough plants with synthetic or organic oil heat transfer fluids (HTFs) are limited to less than 400 C. Using salts can raise that temperature up to 550 C, allowing steam turbines to operate at greater efficiency, among other advantages. Even though there are no commercial trough CSP plants using salt yet, new industrial-sized plants designed to incorporate their many advantages are currently entering the demonstration phase. Favorable Comparisons Molten salts are solids at standard temperature and pressure. Liquid salts used for heat transfer in power plants are called molten salts because normally they are solids at standard temperature and pressure. Conventional mixtures of sodium nitrates and potassium nitrates are already proven as energy storage media in trough and tower configurations. The new concept is to use those nitrate salts as the HTF as well as for storage, which can lead to a more efficient trough plant design. Salts are cheaper, denser, and can retain more energy per volume than oil-based HTFs. They can be directly stored and accessed at near-ambient pressure, not at oil-based HTFs considerably higher vapor pressure. A larger tank can be used for both expansion and short-term storage when the fluid is hot, minimizing the need for additional tanks and heat exchangers, and making it easier to incorporate heat storage. In addition to offering favorable storage conditions, as an HTF, molten salts also: pollute less are nonflammable are more abundant have lower vapor pressures offer cost savings due to smaller thermal tanks and piping. Where leaking synthetic oil HTFs pose spill and fire hazards, leaking molten salt will solidify and can be cleaned by scooping with a shovel. Salts do not degrade over time, do not need to be replaced, and do not exhibit the hydrogen permeation problem that oil-based HTFs exhibited. Craig Turchi from the National Renewable Energy Laboratorys Concentrating Solar Power Program, Washington, DC, believes the lifetime of molten salts will easily match the lifetime of the trough plant. CSP Salt Challenges Freeze Protection Both oil and salt trough plants are designed to continuously circulate HTF through loops, even at night. If molten salt cools below its melting point for a few days or weeks due to loss of circulation, pipe insulation, or a power blackout to the plant, the salts can freeze and contract. Turchi explains that contraction itself is not a problem, but when the salts melt, they expand. If a pipe containing frozen salt is filled solid, it may rupture upon melting, but it is possible to re-melt the salts over the course of days or weeks. The use of salts in CSP trough plants is being investigated to lower operating costs. Image: Siemens. Recent freeze-thaw tests at Sandia National Laboratory, Albuquerque, NM, showed heat collection elements (absorber or receiver tubes) could also be permanently damaged if they were completely filled with salt when it froze. They noticed that in a sloping solar field, only the receivers at the low ends of the collector assembly were completely full, implying there could be opportunities to minimize damage risk with the solar field design. Trough salt plants contain electric heat tracing to keep the circulating system warm during cold nights, and reduce risk of freezing. Operating these heaters uses power and adds significant cost, but some oil-based CSP plants already have these heat tracers installed in their loops, Turchi explains. Most research efforts have been focused on creating or locating compatible salts with lower melting points so they dont freeze. By adding additional ingredients such as lithium nitrate, some researchers have been able to reduce melting points to as low as 80 C by creating more complex ternary, quaternary, or higher salt blends. This is still higher than ambient temperature in CSP trough power plants, but far lower than the melting point of conventional nitrate salt mixtures at 220 C. Despite this finding, lithium nitrate is a costly additive, so the search continues. Approaching Industrial-Scale Use Solar Millennium, Erlangen, Germany, and Abengoa Solar, Seville, Spain, are exploring salt HTF options under funding from the U.S. Department of Energy, and testing and development is continuing several experimental CSP test facilities such as Sandias Sunlab. New CSP test facilities are being designed and built to test more sophisticated salt blends with lower melting points, such as the ENEAs industrial scale salt trough test plant Archimede in Sicily, Italy, and Siemens Portuguese plant being built in the second quarter of 2011. At this point, the switch to salt is considered an operational risk, but is beyond most of the technological barriers to implementation. It is hoped that the tradeoffs made at these new plants will enable cost savings and improved efficiency due to salts favorable thermal properties. Debbie Sniderman is CEO of VI Ventures LLC. Forget happiness, focus on unhappiness Forget happiness, focus on unhappiness In 2009, Stacey Kramer was diagnosed with a brain tumor. Today, she’s better off for it.Kramer was 43 years old. She was just getting ready to celebrate her wedding anniversary, and by all accounts, she was the happiest and healthiest she had ever been at the time.It was the last thing she expected, and at first, it shook her to the core. What followed wasn’t an easy road, but looking back, when Kramer tells the story, she speaks of it as a gift.1She believes that in spite of the pain and the suffering, she wouldn’t have traded the experience for anything. It brought her closer to her family, made her more appreciative of life, and reminded her of what really mattered. It inspired a seismic shift in her perspective.Kramer doesn’t claim that every form of trauma or suffering brings with it a new hidden meaning. She realizes that it’s more complicated than that. The only point she tries to hit home is that the unwanted and the unexpected doesn’t always have to be that bad.T he phenomenon that she’s talking about is actually fairly common, and it’s based on how the brain reframes stressors. Scientists refer to it as post-traumatic growth (PTG).Though a concrete strategy for happiness is almost impossible to identify and even harder to generalize for a large body of people, there is sense in using what we know about our brain to give us insight on how we can limit unhappiness in our lives. It starts with realizing that: Almost nothing is as bad as we think it is How we feel depends on how we respond The key is in our ability to adjust expectations If we can successfully target unhappiness, we can better guide ourselves to be happier.Almost nothing is as bad as you think it isOne of the major differences between humans and other mammals is that our brain has a prefrontal cortex that allows us to make rational decisions and plan for the future. We can imagine possibilities that have yet to occur and use them to make choices.The only problem is that we’re not always good at imagining how we will feel about something in the future. The primitive parts of our brain that influence emotions don’t imagine how  future us  will feel about something, but they imagine how  present us  feels.One of the byproducts of this is that we have a tendency to presume that certain things in life will be much worse than they actually are. Luckily, that’s not necessarily the case.An array of experiments have been done in fields ranging from behavioral psychology to neuroscience, and although we can’t necessarily pretend that anyone can overcom e all obstacles, they do tell us that we’re far more pliable than we give ourselves credit for.One of the most famous of such experiments was done in 1978. A group of researchers from Northwestern University and the University of Massachusetts set out to compare the happiness levels of two vastly different groups of people.The first was made up of recent winners of the State lottery, with the prize ranging from $50,000 to $1 million, and the second was filled with victims of accidents that had caused a form of extreme paralysis. They interviewed each group to measure the pleasure they felt in response to day to day activities in their lives. The results were absolutely fascinating.Lottery winners were unsurprisingly better off in their present happiness level (temporary), but it turned out that there wasn’t really a big difference between their day to day happiness level (long-term). In fact, the victims reported they were slightly happier in their daily life.This finding has ca ught a lot of traction in the decades following. The verdict is still out on the exact degree of control we have over our happiness and where we should draw the line.However, one thing appears fairly conclusive. Human beings are extremely flexible in their ability to adapt to life events. Even if some things really do make or break us, for the most part, many of the things we fear will cause us unhappiness when we imagine the future are things that have limited effect on our day to day life once we readjust.Almost nothing is as bad you think it is when you’re thinking about it, and it’s probably not the end of the world if things don’t turn out exactly how you ideally imagined.That doesn’t necessarily mean that you shouldn’t strive for what you perceive to be the optimal result. It’s simply about relieving yourself of the needless unhappiness that comes from underestimating your own resilience to life events. Know when not to worry.How you feel depends on how you respond It’s one thing to imagine and fear trauma, but it’s an entirely different thing to experience it.In spite of stories like Stacey Kramer’s, and notwithstanding that most outcomes aren’t as bad as we think they will be, some experiences can stay with us for a prolonged period.Mental illnesses like PTSD, depression, and anxiety are often triggered by painful episodes in our lives. And science has yet to provide a reliable answer as to why these debilitating diseases are so prevalent and where exactly they come from.It appears that part of the answer lies hidden in our genetic code and part of it has to do with how we choose to respond to the stressors in our environment.Addressing these extreme illnesses is beyond the scope of this article. That said, if one part the equation is how we respond to our environment, then maybe better understanding how people like Kramer come out on the bright side can help us fight the unhappiness brought on by circumstance in our own life. What e xactly is PTG?Post-traumatic growth was originally coined by two psychologists at the University of North Carolina, Richard Tedeschi and Lawrence Calhoun. At the time, they had spent a decade studying bereaved parents. They found that though the tragedy of losing a child was never really lessened, there was a personal gain within that loss for many of the parents.By choosing to grow and extract meaning from their loss, the parents moved towards activism and acts of compassion and altruism that they wouldn’t have otherwise discovered the richness in had they not experienced the trauma. It might not have been a blessing in disguise, but there was a gain, and that’s what they focused on.We can influence our environment and maximize our odds of a favorable outcome with good information, but in life, there will always be a chance factor. The world will hit you, and it will be unexpected. You can’t do much to control that.You can, however, to some degree control your response. You h ave two primary options: you can choose to respond with acceptance and seek meaning and growth â€" or any other framing tactic that makes sense to you â€" or you can give in to your circumstances.The result will be the difference. How you respond will affect how you feel, and how you feel will ultimately determine whether or not you’re unhappy with your life at large.The key is in your ability to adjust expectationsSo far we’ve discussed mental tactics for dealing with specific instances. There is, however, an overarching strategy that brings it all together. Ultimately, limiting unhappiness comes down to cultivating the ability to constantly adjust your internal expectations.An outside event is often objective. If a parent passes away, for example, that’s something concrete. But how we make sense of such events is through subjective experience. It depends on what you believe about what’s happened. It depends on your prior expectations.Almost any feeling that we have in resp onse to an event generally falls into two categories: good and bad. Over time, good feelings come together to nurture conditions for what we define as happiness, and too many bad feelings are the cause of unhappiness.It’s all far more complicated than simplified labels, but an easy way to make sense of it is to view good feelings as sensations that occur when reality meets or exceeds our internal subjective expectations, and bad feelings as sensations that occur when reality falls short.Now, many that agree with this general framework often come to one easy conclusion: the key to happiness is low expectations. This way, the objective reality almost always meets or exceeds what we expect from it. And on the surface, at least, it should make sense.The problem with low expectations, however, is that they’re just not feasible. We know that mindset affects results. If a professional athlete went into every game or occasion not expecting to be the best they could, they likely wouldn†™t stay a professional for much longer.The goal shouldn’t be to eliminate unhappiness but to limit it. Elimination doesn’t work, and more importantly, doses of unhappiness are needed for true happiness to be appreciated.The secret then lies in our ability to adjust the lever of our expectations when we do fall short. We have to be flexible in how we manipulate our outlook based on new information.It’s okay, and sometimes even necessary, to feel unhappy in response to something. The danger lies in going from a moment of unhappiness into a prolonged state of unhappiness.All you need to knowEvery year, a new body of research points out the things that will make us happy in our lives. Most of it is nothing new. It’s just a different way of reframing what we already know. Relationships are important, meaningful work is important, and gratitude is important.Most of us know this, and yet, nothing changes. For some, the case may well be that the things that make us happy are out of reach. The vast majority of us, however, are limited not by our pursuit of happiness, but simply by what we don’t know about limiting unhappiness.We don’t have a solution for clinical mental illnesses. What we do have is a three-step process for how some of us may just be able to remove unhappiness from our lives.
